A Crossing in a low-trust team is not brave. It is a struggle session.

The dividing line is the Readiness Gate. It comes from a simple distinction: Li is the ritual form; Ren is the humaneness and trust inside it. If you install the form without the trust, you do not get renewal. You get management theater, or punishment dressed up as candor.

The rule is blunt: never build a ritual container larger than the shared humanity you have available to fill it. If a junior person has never contradicted a senior person without consequence, you are not ready for the high-heat version. If a failed project ends in purges rather than protection, you are not ready.

This matters more now because work is getting more transactional, more distributed, and more atomized. Ren is scarcer, so leaders reach for more ritual.

That is exactly backward. Do not ask people for public vulnerability you have not earned the right to hold.
